i think your paradigm set ups are the biggest issue here. you might want to try more diverse paradigms, such as diversity to get healing and attacks in at the same time.  also combining synergist, commando, and ravager into a paradigm will work wonders, and lightning isn't the best healer so you man want to switch out either fang or sazh to get another better healer, such as hope or vanille. hope that helps.
