Select behaviorally based questions based on competencies for the specific job BEFORE you begin reviewing resumes and applications. In this way you won't be distracted by knowledge/skills/abilities of candidates that may be exceptional AND are not what we are in the market for. It can be tempting to be drawn into the "wow" factor of a candidate with skills and abilities far beyond what we are in need of - and - we want to be strategic and focused in our hiring. If you establish BI questions based on core competencies for the job before looking at candidate resumes you will be in a far better position to stay focused on what is truly needed for the position and organization.
