make the archers stay back and lett the fighters attack

Even if the tactics are as simple as placing arches on a hill with infantry below and taking cavalry around to flank an enemy, it's all possible. (:

If so, those 'heroes' will appear in battle in the order they're listed in the "party" menu. Bring them high on the list, and they're bound to appear nearer to the beginning of a large battle.
If you do not start as a noble's son/daughter (not sure if you even can any more) then there is no way to be recognised legitimately by any state.
However if you take up the cause of a disinherited monarch (there are quite a few hanging around) then you can effectively become the leader of their armies and such. The character even joins your party. Also you get to keep any cities you choose while forging their empire.

When enemy has more than 100 units, I can't use more than 10 units at the begining of battle... Why?

It's a ratio that stays within 100 units. So the more you have, the more will show up in the initial battle. There are mods which take this cap off.
