The secret is to relax, and make sure you're using all the muscles in your arm, wrist and shoulder. So many people just pick with their wrists and have their shoulder and arm locked (tension galore) - wrists are tiny muscles compared to your triceps (upstroke) and biceps (downstroke) - the more muscles you use the easier it is to relax, after that it's just practice slowly and strongly so that when you play to a set rhythm you just play straight from the heart without thinking.

I got it backwards before, you use your bicep for upstroke and tricep (and weight of the arm) for down-strokes. They're all tiny movements but it is key to be loose and relaxed.
